Abstract

This study examines the influence of compensation, employee engagement, and work environment on job satisfaction among nurses at XYZ Hospital in Jakarta. The research is motivated by preliminary findings showing that nurses’ job satisfaction remains at a moderate level, while demands for fair compensation, meaningful work, and a supportive environment continue to increase. A quantitative method with a cross-sectional design was employed. The nurse sample was selected through a combination of random sampling and purposive sampling. Data were collected using a Likert-scale questionnaire and analyzed using PLS-SEM with SmartPLS 4. The results indicate that the variables of job satisfaction, compensation, employee engagement, and work environment fall within moderate to slightly high categories. Structurally, all three independent variables have a positive and significant influence—both simultaneously and partially—on job satisfaction, with employee engagement emerging as the dominant factor. Coefficient values show that engagement consistently contributes more strongly to job satisfaction compared to compensation and work environment. The managerial implications suggest that the hospital needs to strengthen compensation fairness and consistency, improve workplace facilities and climate, and implement programs that enhance employee engagement.
