Abstract
This quantitative non-experimental study aims to analyze the influence of work motivation, job security, and organizational climate on employee commitment to the organization, with job involvement serving as an intervening variable, at PT. Narindo Solusi Telekomunikasi. The study utilized total sampling to include 117 employees as participants, and data was collected through questionnaires. Data processing and analysis were performed using Smart PLS version 3, applying the Partial Least Square-Structural Equation Modeling (PLS-SEM) technique. The results indicate that work motivation, job security, and organizational climate positively and significantly affect employee commitment to the organization, both directly and through job involvement as an intervening variable. However, the direct effect of work motivation on employee commitment to the Organization (0.287) is stronger than its mediated effect through job involvement (0.142). Similarly, the direct impact of job security on employee commitment to the Organization (0.206) is greater than its influence through job involvement (0.090), and the direct influence of organizational climate on employee commitment to the Organization (0.218) exceeds its mediated effect through job involvement (0.061). The study concludes that work motivation, job security, and organizational climate exert a more substantial impact on employee commitment to the organization compared to their effects through job involvement as an intervening variable.
