Abstract

Work stress is a condition in which individuals experience tension due to an imbalance between job demands and their abilities. Work stress among nurses is an important issue because it can affect nurses' well-being, performance, and the quality and safety of nursing services. In military hospitals, an organizational system that emphasizes hierarchy, discipline, and obedience to superiors has the potential to create work pressure for nurses, especially when high service demands are not balanced with adequate managerial support. In this context, the leadership style of the head nurse and organizational culture are organizational factors that influence nurses' work stress. This study aims to examine the relationship between nurses' perceptions of ward manager leadership style and organizational culture with work stress among nurses at Moh. Ridwan Meuraksa Type II Hospital. This study used a cross-sectional approach and total sampling technique with 119 respondents. Data analysis was performed using the Chi-Square test and Multiple Logistic Regression through SPSS version 26. The results of the analysis showed a significant relationship between nurses' perceptions of the leadership style of the head nurse and work stress (p-value = 0.002; CI 95%) and a significant correlation between organizational culture and nurses' work stress (p-value = 0.049; CI 95%). The logistic regression results showed that laissez-faire leadership style was the most dominant variable and acted as a protective factor in reducing nurses' work stress (OR < 1). These findings indicate that appropriate leadership styles and a positive organizational culture contribute to reducing work stress levels. It is hoped that this will provide input for hospitals to develop adaptive leadership and strengthen a comfortable and safe work culture.
