Abstract
High employee turnover has become a major challenge for organizations due to its impact on increasing recruitment costs, reducing productivity, and disrupting operational continuity. These conditions encourage companies to identify the factors influencing turnover intention as a basis for developing effective employee retention strategies. This study aims to analyze the effects of work stress, compensation, work environment, and organizational commitment on turnover intention, with job satisfaction serving as a mediating variable, while also formulating employee retention strategies at PT Anugrah Bersama Sejahtera. A quantitative approach was employed using a saturated sampling technique involving the entire population of 30 employees. Data were collected through questionnaires and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS), followed by Importance-Performance Map Analysis (IPMA) and TOWS analysis. The findings indicate that work stress has a significant positive effect on turnover intention, whereas compensation has a significant negative effect on turnover intention. Organizational commitment has a significant positive effect on job satisfaction, while work environment, work stress, compensation, job satisfaction, and all indirect effects through the mediating variable are not statistically significant. The IPMA results identify compensation as the most critical aspect requiring improvement, while work stress represents the highest priority for managerial intervention. Furthermore, the TOWS analysis proposes strategic recommendations, including optimizing the compensation system, improving workload management, implementing Kaizen, and enhancing employee welfare to strengthen employee retention and reduce turnover intention
