Abstract

Turnover intention among nursing staff is a common problem that can lead to decreased concentration and performance among nurses, potentially increasing the risk of human error. This study aims to analyze the factors associated with turnover intention among non-civil servant nurses at Khidmat Sehat Afiat Regional General Hospital in Depok. The study used a cross-sectional design with a sample of 76 non-civil servant nurses who met the inclusion and exclusion criteria. Data collection took place from May through June 2026. The variables studied included turnover intention as the dependent variable, as well as job satisfaction, work-related stress, workload, and individual factors (age, gender, marital status, and length of service) as independent variables, which were obtained through a questionnaire. The results of the study show that the majority of respondents (77.6%) exhibit high turnover intention. Meanwhile, the results of the bivariate analysis showed no significant association between job satisfaction (p=0.167), job stress (p=0.522), workload (p=0.747), age (p=0.071), gender (p=0.892), marital status (p=0.369), length of service (p=0.369) and turnover intention among non-civil servant nurses. These findings suggest that the variables examined are not yet sufficient to fully explain turnover intention among the respondents, indicating that there may be other factors that have a greater influence. Further research is recommended to examine other factors such as compensation, organizational commitment, organizational culture, leadership style, and career development opportunities.
