Abstract
This study aims to analyze the effect of the reward system and work environment on employee performance with organizational commitment as a mediating variable at PT XYZ. The phenomenon of suboptimal employee performance is reflected in the pre-survey conditions, where some employees still show limitations in maintaining consistent work quality, working effectively with colleagues and superiors, and perceptions of the reward system and work environment also indicate that the rewards received and the work atmosphere do not fully support employee motivation and performance. This study used a quantitative approach with a survey method involving 83 staff members of PT XYZ. Data analysis was performed using Structural Equation Modeling (SEM) based on SmartPLS 4.0. The results showed that the reward system had a positive and significant effect on employee performance and organizational commitment, while the work environment only had a significant effect on organizational commitment and no direct effect on performance. Organizational commitment was also found to improve employee performance and act as a partial mediator in the influence of the reward system and work environment on performance. These findings confirm that improving the quality of the reward system and strengthening employee commitment are key to driving optimal work performance.
