Abstract

Digital transformation requires the banking sector not only to adopt technology, but also to adapt human resource management approaches, particularly in enhancing employee engagement. The literature indicates that Perceived Organizational Support and Digital Culture play important roles, but the mechanisms of their influence remain insufficiently explored. This study aims to examine the relationships between Perceived Organizational Support and Digital Culture on Employee Engagement, with Work-Life Balance as a mediating variable and Digital Competence as a moderating variable. A quantitative approach was used through a survey of 220 banking employees in the Greater Jakarta area. The analysis technique applied was Partial Least Squares Structural Equation Modeling (PLS-SEM). The results reveal that Perceived Organizational Support and Digital Culture do not directly influence Employee Engagement. However, Perceived Organizational Support significantly affects Work-Life Balance, and Work-Life Balance in turn significantly enhances Employee Engagement. The mediating effect is statistically significant, while the moderating effect of Digital Competence is not supported. The study concludes that maintaining a healthy work-life balance is a crucial mechanism for improving employee engagement, particularly in the context of digitalized banking.
